Competition for highly skilled candidates is driving compensation up. According to the Bureau of Labor Statistics, compensation costs were up 2.4percent for the 12-month period ending June 2017. Millennials are driving the trend. With education loans to pay, they sometimes have out-sized expectations for compensation. Employers, for their part, want to hire the right people without having to participate in a compensation arms race. Some companies want people to come to them because they love the job, not because its the highest paid one, says Michael Wheeler, a professor at the Harvard Business School and its online learning platform HBX, and an expert on negotiation theory and practice. But for people who have heavy student debt, it may not be easy to say yes to something $10,000 less than a competitor is offering. As salary informationbecomes more transparent and gender pay equity comes to the fore, heres how to get compensation negotiation right and help the seeker to accept your job offer. Establish Benchmarks Staying on top of the latest salary trends can help you remain competitive, says Brad Stultz, human resources coordinator at Totally Promotional, which custom prints promotional products and is based in Coldwater, Ohio. Be sure to research salaries in comparable fields and businesses in your geographic area to determine what the market will bear. The goal is to be able to provide a competitive salary that makes sense for the business and the potential employee, says Stultz. Look for salary reports compiled by recruiters and industry associations that dig into salary benchmarks for different positions and industries. Stultz says he participates in a monthly meeting of HR professionals that also conducts a benchmarking survey that includes salaries, benefits and other information. This can be an invaluable resource as a professional looks to get feedback from their geographical area, he says. Know Your Firm Limits As you interview candidates, you may find someone who comes as close to a perfect candidate as you could hope for. Beware: these top candidates dont come cheap. You might find yourself offering the moon to get that highly qualified candidate on your team. Some are cautionary with this approach. People are very reluctant to make hard decisions going into negotiations, but as youre negotiating, youve got to have some kind of ceiling of how high youre willing to go, Wheeler says. Above that point you have to be willing to walk away. You need to come in with a credible offer and the arguments for it, says Wheeler; economic constraints and other pressing issues are perfectly legitimate reasons to set a limit on your offer and stick to it. Get Them to Name a Number Negotiating a job offer can feel a little like a game where the person who throws out a number first is the one who loses. But getting the candidate to give you a ballpark figure can help determine how close they are to your own internal numbers and whether you can narrow that salary gap. During the interview process, if youd like the applicant to suggest the salary range they were first thinking, you can ask what they were paid at their last job as a way to begin the discussion, says Dana Case, director of operations at MyCorporation.com, a business consulting firm in Calabasas, California. Learning what your potential employee feels they should be paid can tell you a lot about the type of worker they think they are as well as their aspirations, adds Case. Beware as well that todays candidates are likely to have done some of their own homework on competitive pay levels. Use Perks as a Bargaining Chip You may hit an impasse on a salary number during negotiations. At that point the candidate may come back to you and say something along the lines of, How can we make this work for both of us? If so, its time to remind the candidate this is a negotiation about overall compensation, not just about salary. Think about other factors, Wheeler says. Can you offer equity in the company? Is there a better job title you could offer? Things like a clear path to growth , paid or unpaid vacation days and flexible schedulingcan help sweeten the pot for candidates who are looking for a larger package. Discussing these options could make it possible for a candidate to accept a lower salary, Wheeler says. Embrace a Little Silence Be sure to give the candidate a little time to consider things once youve made your job offer. Many candidates will likely come back the next day or after a weekend with an answer; in the meantime, dont assume that a lack of questions them means theyre not satisfied with your offer. Wheeler tells the story of Derek Sanderson, a professional hockey player who was wooed by a team in a new league. He had been making about $70,000 a year; he was then offered $1 million to play in the new league. He was stunned but didnt respond and the offer rose. He ended up getting the highest pro sports salary at the time, because the person on the other side kept adding when he said nothing at all, Wheeler says. They thought he was stonewalling, when he was just overwhelmed. So make sure they put an offer on the table.

As such, it is imperative that this community is competitive when facing off against younger workers. The first step in landing an in-demand job is crafting an eye-catching resume. “The resume continues to be a crucial tool every savvy job seeker needs,” says resume writer and career advice expert for TopResume , Amanda Augustine. “ Older workers are often confronted with many stereotypes in the workplace, from being unable to keep up with technology to being too rigid in their ways. While not all stereotypes can be completely overcome within the confines of a resume, there are ways to draw the focus away from a candidate’s age and place it where it belongs: on the candidate’s qualifications.” Here are the top tips for age-proofing your resume, developed by Augustine for AARP, which recently partnered with TopResume. Grab a pen and paper, you’ll want to take notes.   The further along you are in your career, the less relevant your earlier work experience becomes. Employers care most about your recent work that matters for the roles they’re filling, not your experience from 15 or more years ago. As a result, give more detail about the positions you’ve held in the past 10â€"15 years that are related to your current job search and say less about your earliest jobs. “Focus on elaborating on your most recent positions, assuming they support your current goals. Ask yourself the following questions,” says Augustine: Remove the dates related to work experience , education, and certifications if they fall outside the 15-year window. While you may want to consolidate older work experience in a separate section or a “Career Note,” including the dates of employment is unnecessary. Similarly, it’s important to share your credentials on your resume, but the employer doesn’t need to know you earned your MBA 17 years ago. The straight-no-chaser reality is “employers truly don’t want to weed through a long resume document to understand why a candidate is qualified for their open position,” says Augustine. Therefore, you’ve got to stick to two pages. Most recruiters spend less than 10 seconds reviewing a resume before deciding if the candidate should receive further consideration. With so little time to make the right impression, it’s important to streamline your resume to two pages . Focus on using this space to highlight your recent work experience and accomplishments that best match your current career goals. Although you may have held numerous roles throughout your career, your resume shouldn’t be a laundry list of everything you have done. Focus on tailoring your resume’s content to support your current career objective, rather than providing a generalized summary of your entire work history. “When you’ve worn many hats over the course of a multi-decade career, it can be tempting to include all of this information on your resume,” says Augustine. “However, when you do that, your resume turns into a mini novel (which recruiters hate) and your document will lack focus.” Seventy-five percent of all online applications will never be seen by human eyes thanks to the hiring bots , which are software programs known as an applicant tracking system (ATS) . Their job is to collect, scan, and rank an employer’s inbound applications. To improve your resume’s chances of making it past this digital gatekeeper and on to a human for review, make sure your document includes the appropriate keywords. If a word or phrase repeatedly shows up in the job listings you’re interested in, incorporate these terms into your resume. Remember, says Augustine, “if a candidate’s resume isn’t designed and written with these bots in mind, even the resume of a qualified candidate could end up in the trash.” Older workers sometimes are seen as lacking technical savvy. Don’t give employers a reason to believe you might fit this stereotype. Ditch your old AOL or Hotmail email account for a free, professional-looking Gmail address that incorporates your name. If you’re still listing your landline on your resume, it’s time to mobilize your contact information. Only list your cell phone number on your resume so you can control the voicemail message, who answers important phone calls from recruiters, and when. LinkedIn is a valuable platform for connecting with others in your industry and uncovering new job opportunities. It’s also an important place to advertise your candidacy to prospective employers. In fact, a study by recruiting software provider Jobvite found that 93 percent of employers admit to reviewing candidates’ social network profiles - regardless of whether the candidates provided that information. If you’ve avoided using LinkedIn in the past, now’s the time to create a profile that supports your career goals. Then, customize your LinkedIn profile URL and add it to the top of your resume to ensure recruiters find the right profile for you. The fact that you know how to use Microsoft Office is no longer noteworthy (unless your role requires advanced knowledge of Excel). Show employers that you’ve kept up with the latest tools and platforms related to your field. If you’re in a non-technical profession, create a small section toward the bottom of your resume that lists these proficiencies. If you realize there’s a skill or tool outside your wheelhouse that’s routinely appearing in the job descriptions you’re targeting, check out sites such as edX, Coursera, and SkillShare to find free or low-cost online courses. Small tweaks to the content of your resume can make a big difference in determining whether your online application reaches a human being for review. Before you submit another online application, re-evaluate your resume based on the job posting. Then, make small edits to customize your resume so that it clearly reflects your qualifications for this specific role. “Focus on highlighting the information that addresses what hiring managers care most about: ‘Prove to me that you possess the right skills and experience to do this job well,’” insists Augustine. “If you focus on this objective, you’re more likely to craft a resume that is set up for success in combating age discrimination.” Avoid using a run-of-the-mill objective statement that’s full of fluff and focuses solely on your wants and needs. Instead, replace it with your “elevator pitch.” In a brief paragraph, known as a professional summary or executive summary, explain what you’re great at, most interested in, and how you can provide value to a prospective employer. In other words, summarize your job goals and qualifications for the reader. If content is king in a resume, then design is queen. How your information is formatted is just as important as the information itself. Focus on leveraging a combination of short blurbs and bullet points to make it easy for the reader to quickly scan your resume and find the most important details that support your candidacy. Since you’re keeping the length to two pages, any experience older than a decade ago can be cut or condensed. In fact, you can summarize your earlier positions in one of two ways: At this point in your career, recruiters are less concerned with the tasks you’ve completed and more interested in learning what you’ve accomplished. Separate each job under your work history into a short blurb that describes your role and responsibilities. Then, add a set of bullet points to describe the results you’ve achieved and the major contributions you’ve made that have benefited the organization. By bulleting these details, you’re drawing readers’ eyes to the information they care most about: your qualifications. So what is this “customizing” and how can you be sure you’re doing it right? Weve developed five simple ways you can custom tailor your resume and impress a potential employer. Here are five ways you can customize your resume for each job application: Customize your title: Most professionals resort to creating an objective section at the top of their resume, but this is a resume faux pas. It’s now considered best practice to start out your resume with a title and summary of qualifications that reflect your areas of expertise in some way. Your top header can be as easy as writing your current job title or you can directly insert the title of the position you’re applying for. If you’re feeling extra ambitious, you can try both! The header should be centered and bold at the top of the resume (under your name and contact information) and resemble something to the effect of: “Project Controls Engineer | Senior Planning Scheduling Specialist” Customize your value statement/summary of qualifications: After your title, include a brief summary of qualifications that can be easily tailored by inserting key terms and phrases from the job posting. Is there a particular qualification or responsibility listed in the job advertisement that resonates with you? Include it! You can even go as far as copying the phrase directly to really hit the keywords like you mean it. If you’re a marketing manager, for example, include the fact that you have “5+ years of experience in a marketing management role with a proven ability to develop innovative strategies to achieve desired market positions for various brands.” I wrote that by combining phrases from the “minimum requirements” and “essential functions” sections of a job posting. To amplify your chance of getting an interview, back up each statement in your summary of qualification with a brief, measurable example. Print out the job advertisement: You’ll be surprised at how having a hard copy of the job description can really help you. Once printed, read the document closely and highlight every verb (action word) you see. When finished, you’ll have a highlighted document with key terms like “managing,” “implementing,” and “analyzing.” Now use a pen to underline all nouns, such as “marketing campaigns,” “operations teams,” and “budgets.” These highlighted and underlined words are terms that you need to include in your resume. To make life easier, include a “core skills and competencies” section and mix and match the verbs and nouns by creating a bulleted list that looks something like this: Customize your professional experience to reflect phrases and terms in the job posting: Since you need to do this for every job you apply to, it’s best to keep one generic resume saved on your desktop that you can add relevant responsibilities to. Remember to save your changes as a new document so that your original, generic version doesnt get lost. This process is as simple as adding a key phrase from the job posting and offering a brief highlight or accomplishment to quantify your ability to perform the task. Example: “Provide exceptional ongoing service to customers, as evidenced by two consecutive years of 100 percent customer satisfaction rating.” Include company information or evidence that you did research on the organization: This is a direct indication that you created a custom resume just for the employer. You can go to the company’s website to research their mission statement, read recent news coverage, and review annual reports. Tie in the fact that you’re “excited at the prospect of working in an environment that rewards creativity, strategic thinking, and the willingness to go the extra mile for every project” and you’ll really impress the hiring manager at Apple. (This phrase was taken directly from the Apple website and took less than 2 minutes to find.) The goal is to show that you align directly with the company’s values and overall culture. It may seem daunting and time-consuming at first, but with a bit of practice you’ll be shooting off resumes and scheduling job interviews in no time! Foster SmithOnly Natural Pet StorePetfooddirect.comPetflow, and many others Moreover, big box stores that maintain prominent brick and mortar operations, such as Petco and PetSmart, also have a very strong online retail presence. Plus, general merchandise outlets like Amazon.com now offer a hefty selection of pet products. While good old brick and mortar pet stores arent going anywhere anytime soon, there are some obvious advantages to eCommerce operations. We spoke with Gordon Magee, Internet Marketing and Media Manager for Drs. Foster Smith and Shannon Stamper, Product Specialist and Customer Service Manager for PSCPets to get the lowdown on this. First, here’s some background on these companies. The Gold Standard in Online Pets Stores Drs. Foster Smith got its start as a newsletter in 1983, under very unfortunate circumstances. Rhinelander, Wis., veterinarians Rory Foster and Marty Smith were partners in regional animal hospitals when Foster â€" who passed away in 1987 â€" was diagnosed with ALS (Lou Gehrig’s disease). “He began writing a newsletter to keep his hand in things,” Magee said. “It had quite a few subscribers. Product was eventually added.” Later, Rory’s brother, Dr. Race Foster, joined the team and they branched out into producing a pet products catalog that also contained educational articles. “They went to catalog conferences and were told they were including too many articles in the catalogs,” Magee said. “But they ignored that because they wanted to educate people. They created a niche.” The company decided to launch an online pharmacy (which is now accredited by the Veterinary-Verified Internet Pharmacy Practice Sites and PCAB Pharmacy Compounding Accreditation Board) and store in 1993  when eCommerce was in its infancy. Drs. Foster Smith is now the largest company of its kind in the U.S., and one of the biggest in the world, offering approximately 16,000 products and three core websites. In addition to Drs. Foster Smith, there’s PetEducation.com and LiveAquaria.com, the premier marine aquarium site in the country. A new kid on the online pet stores block PSCPets is a division of Vets Plus, Inc., a leading researcher, and manufacturer of nutrition products, with nearly 20 years in the business. Its parent company is ProbioticSmart.com, a family of websites that specializes in health and nutrition products for both pets and people. “We started the eCommerce division in 2009,” Stamper said. “We launched the pet site first.” In addition to carrying their own, mostly probiotic-based health products for pets (mainly dogs, cats, small animals, horses, and birds), the company also sells third company brands, most of which can be found in brick and mortar stores. These include such brands as Spring Naturals pet foods and Furminator pet grooming  tools. Thanks to its clear product and merchandising focus and business model, the company has grown steadily since its launch. “The year 2009 was slow  because we focused on the infrastructure for the site, the platform, and functionality,” Stamper said. “We did just a little over $20,000 that year. In 2011, it was up to $2.2 million.” Why online pet stores are so popular Both Stamper and Magee agreed that convenience is the biggest draw. Unlike traditional brick and mortar stores that are only open during certain hours, the Internet allows people to shop 24 hours a day from the comfort of their homes. They can also better research products. “People can comparison shop,” Magee said. “Years ago, you had to drive somewhere to do this. Now, you can do this with the click of a mouse. And you can do it on your own time, not just when the store is open.” “Some people don’t necessarily want human interaction,” Stamper added. “Going to a brick and mortar store can be invasive for some people. People also like the fact that the products are delivered right to their door.” What makes these online pet stores successful? These folks agreed that quality is the key ingredient, in terms of both product and customer service. “Drs. Foster Smith has had a 100 percent satisfaction guarantee from the beginning, which is our hallmark,” Magee said. “We have in-house customer service; we do not outsource this to a big call house,” Stamper revealed. “We also do our own warehousing, so the turnaround to get our orders to customers is fast.” Another important aspect to both of these online stores is that they have easy-to-use platforms. About online pet stores marketing Stamper said her company relies on traditional, commons sense marketing (with some modern, high-tech twists) via: Social media marketingAttending pet trade showsGiving back to the community. “We also partner with pet rescue agencies to host adoption events,” she said. The researchers eventually found that the mental health score of people traveling through nature on their daily commute was 2.74 points higher, on average, than those who did so less often.And the people who took part in “active commuting,”  such as  â€œwalking or cycling,” did even better in this department.Wi lma Zijlema, an ISGlobal researcher and first author of the study,  commented on it  in a statement, looping in even more context for readers:“From previous experimental studies we knew that physical activity in natural environments can reduce stress, improve mood and mental restoration when compared to the equivalent activity in urban environments. Although this study is the first of its kind to our knowledge and, therefore, more research will be needed, our data show that commuting through these natural spaces alone may also have a positive effect on mental health,” the researcher said.The spaces that apply to this research are probably the ones you’re already thinking of: environments featuring blue and/or green natural resources, like trees, parks and bodies of water.People commuting through nature every day  were also  â€œlikely to be active commuters.”Chances are, working a little more outside activity into your daily commute could be beneficial in more ways than one.
